Penelitian ini bertujuan untuk menguji efek dari komitmen, kompetensi, motivasi dan kepuasan kerja terhadap kinerja karyawan. Metode yang digunakan adalah survey dengan karyawan dalam populasi di 7 provinsi kabupaten Jawa timur, Indonesia berjumlah 250 responden. Sampel diambil dari 154 responden secara acak. Hasil penelitian menunjukkan bahwa setelah dilaksanakan satu pintu pelayanan terpadu telah meningkat kinerja karyawan karena dengan motivasi kerja secara parsial memediasi pengaruh kepuasan kerja terhadap kinerja karyawan. Variabel yang dominan dalam mempengaruhi kinerja karyawan adalah motivasi, maka kepuasan, komitmen, dan kompetensi
